Training is not
the same as capability.

Most organisations spend meaningfully on leadership development and can point to little that changed as a result. The programme is well-reviewed, participants report satisfaction, and eighteen months later the same decisions are made the same way.

The failure is structural. Development is treated as an event rather than a system. It is disconnected from the strategy it is meant to serve, from the succession pipeline it is meant to fill, and from the day-to-day conditions that determine whether new behaviour survives contact with the organisation.

We work differently. We start from the capability the strategy demands, identify honestly where the current bench falls short, and build interventions that are embedded in real work — with the sponsorship, measurement, and follow-through that make them stick.

How capability
gets built.

Engagements typically run six to eighteen months. Development that concludes in a week does not change how people lead; we design for the horizon over which behaviour actually shifts.

Capability Requirement DefinitionMonth 1

We translate the strategy into the specific leadership capabilities required to deliver it — not a generic competency framework, but the four or five things this organisation's leaders must be able to do that they currently cannot.

Bench AssessmentMonth 1–2

Structured assessment of the senior population against that requirement. We use interviews, simulation, and performance evidence rather than psychometrics alone, and we report honestly on readiness — including where there is none.

Architecture DesignMonth 2–3

We design the development architecture: cohort structure, coaching provision, stretch assignments, and the governance that will hold it in place. Sponsorship at board or CEO level is agreed here or the programme does not proceed.

Delivery & EmbeddingMonth 3–15

Cohort sessions, individual executive coaching, and live business challenges run in parallel. Development is anchored to real decisions the participants are accountable for, which is what makes it durable.

Succession IntegrationMonth 12–18

Findings feed into succession planning, talent review, and internal mobility. The output is not a graduation ceremony but an updated, evidence-based view of who is ready for what, and what remains to be built.

What you receive.

Who this is for

This work requires visible sponsorship from the chief executive or chair. Where that is absent, development programmes are tolerated rather than adopted, and we would rather not begin.

Before you
commission the work.

Training providers deliver content. We diagnose the capability gap against your strategy, design an intervention around it, and stay accountable for whether capability actually shifts. Our principals have held the roles your participants are being developed into.

Individual executive coaching can begin at three to six months. Programme-level work requires at least twelve months to produce anything durable — we will decline shorter engagements dressed as transformation.

We agree indicators before we begin: succession readiness against named roles, retention within the developed population, and performance against the specific business challenges the cohort was assigned. Satisfaction scores are collected but are not the measure.

Yes, and often that is the brief. But we will be direct with the sponsor where our assessment is that an individual is not developable into the role in question. Development is not a substitute for a decision that needs making.

We use it where it adds signal, but we do not lead with it. Structured interviews, simulation, and evidence from actual performance are more predictive of senior success in our experience.

Twelve to eighteen for programme work. Beyond that, the peer challenge that produces most of the value dilutes, and facilitation becomes broadcast.
